초록/요약
본 연구는 1인 기업가들이 프로티언 경력개발 과정을 통해 무엇을, 어떻게 경험하는지 생생하게 탐색하고, 그 본질적 구조와 성인교육학적 함의를 밝히는 것을 목적으로 수행되었다. 최근 산업구조의 변화, 기술 발전, 고용 안정성 약화 등으로 인해 경력의 방향성과 지속가능성에 대한 개인의 고민이 커지고 있으며, 이에 따라 자기주도적이고 가치지향적인 경력 관리 방식이 주목받고 있다. 특히, 조직의 틀을 벗어나 독립적으로 경력을 영위하는 1인 기업가들은 프리랜서, 긱 워커, 1인 창업가 등 다양한 용어로 불리고 있으며, 최근 그 수가 증가하고 있어 이들의 경력 경험을 심층적으로 조명할 필요가 있다. 본 연구는 구성주의 경력, 프로티언 경력, 무경계 경력, 포트폴리오 경력 개념을 이론적 토대로 삼았다. 연구 방법은 질적연구 방법 중, 현상학적 연구 방법을 채택하였다. 연구 참여자는 다양한 분야에서 10년 이상 경력을 보유하고, 1인 기업가로 독립한 지 2년 이상 경과 한 성인 남녀를 대상으로 하였으며, 모집 방법은 공개모집부터 편의 표집, 표적 표집 등 다양한 방법 및 절차를 따랐다. 연구 참여자는 37세∼60세의 1인 기업가 경력 5년 이상, 9명으로 구성되었다. 자료수집 방법은 일대일 심층 인터뷰로 진행하였으며, 자료수집 기간은 2024년 12월부터 2025년 2월까지 수집하였다. 수집한 자료들은 Colaizzi(1978)가 제시한 7단계의 분석 절차를 따랐고, 수집된 자료는 반복적 비교와 참여자 확인(member check) 과정을 거쳐 타당성을 확보하였다. 연구 결과, 1인 기업가들의 프로티언 경력개발 과정은 27개의 주제와 10개의 주제 묶음, 3개의 범주, 1개의 대범주로 도출되었다. 도출된 세 개의 범주는 ‘마음으로 향한 길 선택’, ‘나답게’ 내가 되어가는 길, 연결된 존재로서의 ‘우리’로 도출되었다. 본 연구 참여자들의 프로티언 경력개발 경험을 압축하는 현상학적 대범주는 ‘자아실현을 넘어 타아실현을 꿈꾸다’로 도출하였으며, 참여자들의 경험이 갖는 의미는 ‘일을 통해 자기 존재 의미를 발견하고, 타인과 세상에 기여 하며, 행복한 내가 되어감’으로 분석하였다. 이에 따라, 1인 기업가들의 프로티언 경력개발 경험의 구조를 시간적, 상황적 맥락에 따라 도식화하여 현상학적 본질 구조를 제시하였다. 참여자들의 프로티언 경력개발 과정 경험에 대해 서술하면 다음과 같다. 첫째, ‘마음으로 향한 길’에서는 참여자들이 조직 안팎의 경험과 자기성찰을 통해 내적 감각을 기르고, 스스로 경력방향을 결정해 나가는 과정을 보여준다. 구체적으로는 참여자들의 초기 자기 인식, 이전 경력의 의미, 독립 선택의 이유, 독립 실행과 준비 과정에 대해 제시하였다. 둘째, ‘나답게 내가 되어가는 길’에서는 자신만의 방식으로 커리어 포트폴리오를 구축하고, 일과 삶을 통합하여 적응하는 단계를 보여준다. 참여자들은 새로운 과제에 도전하고, 관계와 네트워크를 통해 기회를 얻으며, 지속적인 자기개발을 통해 성장하고 있었다. 또, 새로운 트렌드와 기술변화, 환경변화에 민감하게 대응하고, 적응하며, 살아남기 위해 노력하고 있었다. 또한, 1인 기업가의 숙명적 딜레마인 ‘자유와 불안’속에서 중심을 잡아가고 있었다. 셋째, ‘연결된 존재로서의 우리’에서는 참여자들이 기존 정체성을 ‘포함하고, 초월하며, 확장되는’ 방식으로 주관적 성공을 경험하고 있었다. 참여자들은 이제 자아실현을 넘어서 타아실현을 꿈꾸고 있었다. 이러한 자아의 확장은 참여자들이 프로티언 경력의 메타역량인 자기인식과 적응력을 실천적으로 구현해 나가는 존재로서의 변화 과정이기도 하였다. 본 연구는 기존의 프로티언 경력 연구가 조직 내 전문직 또는 교육직 종사자에 한정되었던 한계를 넘어서, 다양한 직무에 종사하는 1인 기업가 경력개발의 다층성과 실존적 의미를 밝혔다는 점에서 학문적 의의를 지닌다. 또한, 1인 기업가들의 경력 여정은 자기 존재와 삶의 방식으로서 경력을 재구성해 나가는 평생학습의 여정이었으며, 경력개발 지원 및 성인교육 프로그램 설계에 통합적 접근이 필요함을 시사한다. 주제어: 1인 기업가, 프로티언 경력, 구성주의 경력, 무경계 경력, 포트폴리오 경력, 현상학 연구

Abstract This study aims to explore in depth how solo entrepreneurs experience the protean career development process, and to reveal its essential structure and implications for adult education. Amidst recent changes in industrial structures, technological advancements, and declining job security, individuals are increasingly concerned with the direction and sustainability of their careers. Consequently, self-directed and value-driven career management approaches are drawing attention. Particularly, solo entrepreneurs who operate independently outside organizational boundaries—often referred to as freelancers, gig workers, or one-person startups—have been growing in number, highlighting the need to examine their career experiences in depth. The study is theoretically grounded in the concepts of constructivist careers, protean careers, boundaryless careers, and portfolio careers. It adopts a qualitative phenomenological research methodology. Participants were adult men and women with over 10 years of professional experience and more than 2 years of independence as solo entrepreneurs across various fields. Participants were recruited through a combination of open calls, convenience sampling, and purposeful sampling. In total, nine participants aged between 37 and 60, each with over five years of experience as a solo entrepreneur, were selected. Data were collected through in-depth one-on-one interviews from December 2024 to February 2025 and analyzed using Colaizzi’s (1978) seven-step phenomenological method. The validity of the findings was ensured through repeated comparisons and participant verification (member checks). The findings revealed 27 themes, grouped into 10 theme clusters, 3 categories, and a single overarching general structure. The three categories were: “Choosing a path guided by the heart,” “Becoming who I truly am,” and “Becoming a connected being.” The phenomenological general structure that encapsulates participants' experiences was expressed as: “Dreaming beyond self-realization toward the realization of others.” The meanings embedded in participants’ experiences were interpreted as: discovering the meaning of one’s existence through work, contributing to others and the world, and becoming a fulfilled self. Based on these findings, the study proposed an essential phenomenological structure that visualizes the protean career development process of solo entrepreneurs within temporal and situational contexts. Specifically, the first category, “Choosing a path guided by the heart,” illustrates how participants cultivated inner awareness through reflection on their experiences within and outside organizations, and made autonomous career decisions. This includes their early self-recognition, meaning of previous careers, reasons for choosing independence, and the process of preparing for independent work. The second category, “Becoming who I truly am,” depicts the stage in which participants built personalized career portfolios and adapted to their work and life in an integrated manner. They continuously challenged themselves, seized opportunities through relationships and networks, and pursued self-development. They also responded sensitively to emerging trends, technological changes, and environmental shifts—striving to adapt and survive. Additionally, they sought equilibrium within the inevitable dilemma of “freedom and anxiety” that accompanies solo entrepreneurship. The third category, “Becoming a connected being,” reflects the way participants experienced subjective success by including, transcending, and expanding their previous identities. These solo entrepreneurs were now envisioning a future beyond self-realization—toward the realization of others. This expansion of the self represents a transformative process in which participants enacted the meta-competencies of protean careers—self-awareness and adaptability—in practical and embodied ways. This study extends previous research on protean careers, which has predominantly focused on professionals within organizations such as educators or specialists, by revealing the multilayered and existential meanings of career development among solo entrepreneurs in various occupations. Moreover, the career journeys of solo entrepreneurs were shown to be lifelong learning processes in which careers are reconstructed as a way of being and living. These findings underscore the need for an integrated approach to career development support and adult education program design.
