초록/요약
본 연구는 직장인 157명을 대상으로 개인의 조절초점이 직무태도에 미치는 영향과 그 과정에 조절초점 잡크래프팅이 매개하는지를 검증하였다. 구체적으로 잡크래프팅을 향상초점 잡크래프팅·예방초점 잡크래프팅으로 구분하였고, 개인의 조절초점에 따른 잡크래프팅 유형이 직무열의와 직무탈진에 어떠한 영향을 미치는지 확인하였다. 가설 검증을 위하여 Hayes(2013)의 PROCESS macro 기법과 부트스트래핑 분석을 수행하였으며, 그 결과 개인의 향상초점은 직무열의와 향상초점 잡크래프팅에 정적으로 영향을 미치고 예방초점은 직무탈진과 예방초점 잡크래프팅에 정적으로 영향을 미친다는 것을 확인하였다. 다음으로 조절초점 잡크래프팅의 매개효과를 검증한 결과, 개인의 향상초점은 향상초점 잡크래프팅을 거쳐 직무열의에 정적 영향을 미치는 반면에, 예방초점과 직무탈진의 관계에서 예방초점 잡크래프팅의 매개효과는 확인되지 않았다. 마지막으로 본 연구의 검증 결과에 대한 시사점과 제한점을 논의에서 다루었다.

This purpose of the study is to examine the effect of individual regulatory focus on job-related attitudes and the mediating effect of the regulatory focus job crafting. Specifically, job crafting was classified into two dimensions, namely promotion and prevention-focused, and the effect of each dimension on work engagement and burnout was identified. A sample of 157 employees participated in this study and the PROCESS macro of Hayes(2013) and bootstrapping were used to analyze the data. The results are as follows. Firstly, it has been confirmed that the individual promotion focus was positively related to work engagement and promotion-focused job crafting, and the prevention focus was positively related to burnout and prevention-focused job crafting. Secondly, via promotion-focused job crafting, individual promotion focus had a positive effect on work engagement. On the contrary, the mediation effect of prevention-focused job crafting was not found when individual prevention focus affects burnout. Finally, the implications and limitations of the results of this study were addressed for the conclusion. Key word : Regulatory focus, Regulatory focus job crafting, Work engagement, Burnout
